Abstract

This scientific article addresses a comprehensive and sustainable approach to the analysis and management of psychosocial risks affecting the administrative staff of the Antonio Ante Fire Department, recognizing that mental health, emotional well-being, and job satisfaction are strategic pillars for institutional strengthening. Based on a qualitative methodology supported by semi-structured interviews, participant observation, and documentary review, the most relevant risk factors were identified, as well as the organizational conditions that influence the work climate and the efficiency of administrative performance. The results show that the main psychosocial risks are related to work overload, role ambiguity, lack of recognition, inequity, and deficiencies in internal communication channels. These factors directly contribute to increased occupational stress, emotional exhaustion, and decreased productivity. However, the study demonstrates that adopting an integrated approach combining prevention, transformational leadership, socio-emotional training, active staff participation, and equity-based policies promotes the creation of healthy and sustainable work environments. The importance of institutionalizing psychosocial well-being policies that encourage participation, two-way communication, and permanent psychological support is highlighted. This approach not only reduces the incidence of risk factors but also strengthens an organizational culture based on respect, collaboration, and continuous improvement. Furthermore, it emphasizes the need to strengthen humanistic and empathetic leadership as a central element to ensure a balanced and sustainable work environment.
